The most important thing that I learned in this class is the four-fifths rule. Before I took this course, I thought that recruitment was relatively easy. HR only needs to select competent, highly educated and experienced candidates. But now it seems that this is not a simple thing, HR needs to consider many factors. If HR is a racist, he will deliberately not give people the same opportunities. Even unintentionally, those members of the protective group are treated significantly less than others in employment, promotion or training, and thus unintentionally harmed or excluded. Racial discrimination has always been a very serious problem in today’s society. If we do not prepare well at the beginning of the recruitment, it will cause the company incalculable loss. In fact, the 4/5 rule only involves some very simple mathematical formulas. After obtaining a candidate’s personal information, HR should use a formula to figure out how to legally hire them, so that the employment rate of the protected class is higher than four-fifths that of most groups. This simple algorithm could save companies a lot of money and protect them from lawsuits of racial discrimination. The United States of America is a multi-racial country. According to the news in recent days, racial discrimination still exists and is getting worse. It is impossible to solve the problem in the short term. Although EEO has expressly prohibited discrimination in the process of job search behavior, but it is hard to be totally fair, the company also need to work together with the enterprise culture. So as a legitimate company, what we can do is train our employees, especially HR, to eliminate prejudice against racial minorities. Such behavior is not only to protect the company, but also to contribute to the society as a whole.

Self-Reflection
1. What am I good at?
What I know for sure is that I’m good at making decisions and I’m good at making friends. I rarely hesitate to make a final decision because I know what I want and what circumstances are in my favor. I am very sincere to my friends, and I can get a lot of help from them.
2. What do I value?
To be honest, money motivates me a lot. From my point of view of money can solve most of the problems in the world. Only when I have a certain amount of financial strength can I achieve a higher goal in life.
3. How did I get here?
I am not pretty sure about this question. It can be said that my parents created the current learning conditions for me. But at the same time in the course of my study also thanks to the help of my friends.
4. Where am I going?
I’m now majoring in management, and I know that I won’t be a manager immediately after I graduate. What I need to do now is to find as many internships as possible to accumulate work experience and lay the foundation for my future work. I know there will be bumps along the way, but these are the things I have to go through.
IPIP Results & Reactions
Test results surface I am an introvert, like quiet. I enjoy solitude and solitary activities. My social life tends to be limited to a few close friends. But I have positive emotions and feelings. Secondly, my level of Agreeableness is average, indicating some concern with others’ Needs, but, generally, unwillingness to sacrifice yourself for others. Specifically, I trust people easily and I don’t like confrontation. I am fully willing to compromise or deny my needs in order to get along with others. But I’m not a compassionate person, and I prefer to make objective judgments based on reason. The third is I am a conscientious person. This means I am reasonably reliable, organized, and self-controlled. My score on each DOMAIN/Facet of Conscientiousness is average except Self-Discipline. Then, my score on Neuroticism is average, indicating that my level of emotional reactivity is typical of the general population. Stressful and frustrating situations are somewhat upsetting to you, but I am generally able to get over these feelings and cope with these situations. I’m easily anxious and vulnerable to stress, but I don’t get angry often or easily. The most fatal point, I think, is that I tend to pursue short-term happiness and rewards rather than long-term consequences, and I find myself tempted to overindulge. Last but not least, my score on Openness to Experience is low, indicating I like to think in plain and simple terms. Others describe you as down-to-earth, practical, and conservative.
According to the test results, I am a very average person without any outstanding advantages. My potential employer may also find many weaknesses in me. For example, I’m not a confident, assertive person, and I tend to talk less. Second, I have a low level of self-discipline. It’s hard for me to stick to the task when I’m distracted. My procrastination, poor execution, and frequent failure to complete tasks are also my major weaknesses. Not only that, but I tend to pursue short-term happiness and rewards rather than long-term consequences. It makes me sometimes find myself overindulging. I also have a poor imagination, which makes some companies that need to innovate reject me outright. Even so, I still have some advantages. I’m very cautious. Typical vs. Maximal Performance
I would rather hire Avery than Jaime. Although he looks lazy when he usually works. But he has a high-performance ceiling, and that’s something I’m very optimistic about. Once I find a way to motivate him, he will go far in the company. I also believe that he is a very creative person who will bring wealth to the company at a critical time.
For people like Jaime, they have lower Maximal Performance and higher Typical Performance. Although their working ability is not outstanding, they are always cautious and conscientious, they will try their best to complete the daily tasks seriously. They are great for jobs like restaurant management. The daily task is all the same, although sometimes might meet with an emergency situation, most of the emergencies are also within the scope of control. People like Avery, they are better suited to be designers or software engineers. In my personal perspective, they do not need to do the work every day all the time in the maximal performance, work at ordinary times they can sometimes be lazy. In the critical moment, however, such as the need to design an inspired design, develop and test new software or conquer technical problems on software, leaders need to stimulate their motivation, let their state reaches the maximal performance.
Critiquing a Recruitment Ad
I think the first impression I make on a potential employer is that I am passionate. I am curious about the unknown and I love learning. Moreover, I am also a person with a sense of time, and I will arrive in advance for various appointments and interviews. Although I am only an undergraduate student now, I am full of confidence in my future. I am a very confident person. I’m not discouraged by a little frustration. On the contrary, it will inspire me to fight. If it’s true that I have weaknesses, I’m always nervous. I would worry about my little mistake causing a loss.
I will create my own resume, which will be brief and to the point, presenting my strengths in all aspects, as well as my knowledge of my weaknesses. Through this week’s study, I will use various methods such as using Internet Methods, searching for Executive Search Firms, direct mailing to my potential target organizations, finding working friends for their recommendation, etc. Now I will also pay much attention to campus recruiters in school. Job Descriptions
The job description gives me a general idea of what the job does and what skills are needed for a job. A good job description can also prevent me from finding a position that is not suitable for me. Since my last job was at the school McNary Dinning Hall, these jobs are very simple and do not require some skills learned in school, so the job description is not too complicated to understand. Besides, the management will give priority to those who have worked in this field. I also think I am suitable for the position offered by the school. At McNary Dinning Hall, all I had to do was to wash dishes in the dish room, cut vegetables in the kitchen, and clean up the hall. I think my experience at the McNary Dinning Hall fits well with its job description for the most part. But there was a part of it that I didn’t expect. Not only do I need to do my job during the rush hour, I also need to fill in some positions that are too busy. Because some colleagues may be absent for urgent reasons, this places the burden on the incumbent. We sometimes have to take up positions we’ve never been trained for. I think this is something that needs to be improved. Because taking on a new job without training not only reduces efficiency, it can also make a department more chaotic.
Experiences with Discrimination
My dream company is XXX (Shoe company), and I hope to work in the purchasing department after graduation. Suppose that XXX is facing a public lawsuit alleging widespread discrimination against Chinese and that every time it releases new sneakers, it does not supply them in China. The reason is that China has a large population and strong purchasing power, which makes it difficult for other countries to meet the demand. When I face this outstanding claim of discrimination, the first thing I will do is to look for more news to confirm the authenticity of the news report. If the news report is true, it will greatly influence my decision to support the company. I think it is normal for some employees in the company to have racial discrimination, because no one is perfect, and I can accept that. But as a well-known company, it is unwise to make such a decision. The decision represents the entire company, and if the decision has racial discrimination it means the company is racist. It also indirectly shows that the company’s corporate culture is very poor. It is hard to say whether I will apply to work for that company in the future. If XXX company can deal with their fault in a timely manner and issue a sincere apology and response, I will still greatly consider applying for a job in XXX company in the future. I can understand that everyone makes mistakes, and it’s important to correct them. But if they don’t respond positively to the report, I will not apply for the job in that company anymore.
Because compared to recruitment and selection, organizations would spend less money on marketing and product design. The first is that the hiring process is expensive and the organization needs to advertise the position. If HR makes the wrong decision in hiring, the organization will pay to hire again. Moreover, if the opportunity cost is lost due to the wrong recruitment, the organization and the manager must spend extra time to correct the mistake. On top of that, if hiring discrimination occurs, it can be costly. An organization decides not to prioritize hiring and selection, but to focus on other aspects of the business primarily because it is difficult to successfully recruit a good employee, and that employee can be stolen by other companies for a variety of reasons. But if an organization can increase its brand awareness and strategic resources, the company is hard to emulate which can definitely bring more benefits to the organization. However, there are potential downsides to the decision. Employees are the most important organizational function for a successful organization. Hiring the right people is also key to success. If the right people cannot be found, it will be difficult for the organization to promote brand awareness and create the right strategic resources. In other words, it may take several times longer to succeed.
Job Application Experiences
My last job was at McNary dining center last year. At that time, I almost did all of the positions like cutting dishes in the back kitchen, washing dishes in the dishroom and cleaning the entire dining center. I really miss working like this, which makes my spare time full. At the same time, I can also experience the happiness of making money by my own efforts. But I had no choice but to quit the job in the middle of last year because I broke my wrist while out on a trip, which was really a pity. I filled out an online application form and went to the McNary dining center for an interview before I officially got the job. During the job interview, the interviewer asked me some questions such as what should I do if I have a conflict with the customer, what should I do if I have a disagreement with the leader and how to deal with some unreasonable customers, etc. I was familiar with these questions and know how to answer them correctly, in that case, my impression of the job is basically unchanged. Because I used to be a waiter in the service industry and I know some of the rules. After the interview, considering that the working environment of McNary dining center is good, close to my apartment, and the managers are very friendly, I desired to work there.
